The main purpose of this study was to investigate reciprocal relationships between abusive supervision, subordinates' emotional exhaustion, and job neglect, and to examine the mediating role of emotional exhaustion in the cross-lagged relationship between abusive supervision and job neglect. Besides, we tested the moderating role of self-compassion in the cross-lagged relationship between abusive supervision and emotional exhaustion. We applied a two-wave cross-lagged panel design with a time lag of six months. Participants were 331 staff nurses of public sector hospitals in Islamabad, Pakistan. Data were collected using a self-report questionnaire at two points in time. Longitudinal structural equation modeling (SEM) was used to compare nested models. Results of cross-lagged SEM analyses supported the posited reciprocal model, indicating that abusive supervision, emotional exhaustion, and job neglect are mutually related. Results of mediation analysis showed that emotional exhaustion partially mediates the cross-lagged relationship between abusive supervision and job neglect. Further, we found that self-compassion attenuates the positive cross-lagged effect of abusive supervision on emotional exhaustion, and the indirect effect of abusive supervision on job neglect was weaker at higher levels of self-compassion. Our findings suggest that subordinates may find themselves in abusive relationships, in part, because their own behavioral responses to abuse can reinforce abusive supervision. Moreover, we identified the stress-buffering effect of self-compassion on emotional exhaustion.

Employee turnover is expensive and disruptive for an organization. Studies have already mentioned that the economic cost of turnover is huge, ranging from 90% to 200% of the existing employee's salary. With an increase in turnover rate, the social fabric of an enterprise may be disrupted. Additionally, organizations with an increasing turnover are expected to lose intangible knowledge and skills, operational effectiveness, customer satisfaction, and product or service quality. In a healthcare context, an increasing turnover rate has more consequences than other sectors because the healthcare sector worldwide is already identified as a sector facing resource scarcity. Exacerbating the situation, current evidence suggests that employee turnover has been increasing globally in the healthcare sector. The literature suggests that an ethical leadership style may reduce employees' likelihood of quitting an organization. However, such literature is sparse in healthcare, especially from the perspective of a developing economy in the Global South, which is more resource-deficient than the Global North. To fill this knowledge gap, this study investigates the relationship between ethical leadership style and turnover intentions in the healthcare context of the Global South. This study also tests the mediating effect of intrinsic motivation and psychological contract fulfillment in the above-proposed relationship. Furthermore, the conditional indirect effect of resilience is also tested. The data are collected from the hospital employees through a self-administered questionnaire. The hypothesized relationships are tested through structural equation modeling. The empirical evidence indicates that ethical leadership reduces employees' turnover intentions significantly. The results further confirm the mediating and moderating effects of intrinsic motivation, psychological contract fulfillment, and resilience. These results have different theoretical and practical implications for the healthcare sector. The results especially highlight the role of ethical leaders in a hospital to deal with the challenge of turnover, which has been rising worldwide.

Organizations need to be innovative for their long-term survival and this can be achieved when their employees demonstrate innovative behaviors at the workplace. Innovative behavior has thus received considerable attention from researchers, particularly on exploring the factors which foster employee innovative behaviors. Based on human resource system strength theory, the objective of this study is twofold. First, it examines the direct and indirect relationship between perceptions of performance appraisal quality (PPAQ) and innovative behavior mediated through psychological empowerment. Second, it examines the moderating effect of perceptions of HRM system strength in the hypothesized links. A total of 360 faculty members participated in the study from twelve public sector higher education institutes in Islamabad, Pakistan. Partial least squares structural equation modeling (PLS-SEM) is used for statistical analysis of the quantitative data collected through self-administered questionnaire. Results demonstrated that PPAQ is positively related with innovative behavior. The findings also support the mediating role of psychological empowerment and the moderating role of perceptions of human resource management (HRM) system strength. We contribute to the literature by demonstrating that HRM content and process are two complementary facets of an HRM system in bringing out positive work behaviors. A number of practical implications and directions for future research are outlined.
